Peranan Ganjaran sebagai Mediator Kualiti dan Produktiviti Penjawat Awam

Abstract

Kajian ini bertujuan menilai peranan ganjaran sebagai pemboleh ubah mediator dalam hubungan antara kualiti pekerja dan produktiviti dalam sektor perkhidmatan awam di Sabah. Pendekatan kuantitatif digunakan melalui reka bentuk tinjauan soal selidik yang melibatkan 150 penjawat awam, dengan 101 respons lengkap dianalisis (kadar respons 67.3%). Data dianalisis menggunakan SPSS versi 27 melalui analisis deskriptif, korelasi Pearson dan regresi linear berganda. Dapatan menunjukkan bahawa dimensi kualiti pekerja iaitu kompetensi, sokongan persekitaran kerja dan kesejahteraan emosi mempunyai hubungan positif signifikan dengan produktiviti. Ganjaran pula didapati berperanan sebagai mediator separa dalam hubungan tersebut. Walau bagaimanapun, bagi dimensi kesihatan fizikal, hubungan yang diperoleh adalah negatif dan signifikan selepas dimediasi oleh ganjaran. Secara keseluruhan, hasil kajian menyokong Teori Pertukaran Sosial yang menekankan prinsip timbal balik antara usaha dan ganjaran dalam meningkatkan prestasi kerja. Kajian ini mencadangkan agar organisasi sektor awam merangka strategi ganjaran yang lebih komprehensif dan berasaskan kesejahteraan pekerja secara holistik bagi meningkatkan produktiviti organisasi secara mampan.
